What about the growth dimension – does culture aid in boosting growth?</p>
<h3>Are they related?</h3>
<p>On the face of it, growth and culture are two different things. Culture refers to the most commonly held beliefs and values that form the foundation for leaders to take decisions, resolve conflicts and plan for the future. Growth refers to an increase in revenues, profits, goodwill and brand of an organisation. Growth is an outcome of several wheels in motion. So one wonders how these two aspects relate to each other. We have to peel a few layers off the onion to see the linkage at the core.</p>
<p>Getting the right resources on board, enabling them to deliver results, and developing and retaining them is essential to achieve the growth outcomes that a firm desires. The real difference between a company that delivers high growth and another that delivers low to moderate growth is about the choices they make and the way those choices are executed. Leaders make these choices guided by their core beliefs and values. Hence, the culture elements are deeply connected to the outcomes of a growth journey undertaken by a company.</p>
<h3>How good is the culture of my organisation?</h3>
<p>Every leader wants to know how the organisation’s culture is being perceived by its employees, partners, customers and all other communities of stakeholders. This is an easy question to ask but hard to gather reliable data unless specific efforts are undertaken in this direction. Organisations demonstrate a wide range of behaviours across geographies, lines of business, levels and functions. When the dispersion is within a narrow range, the behaviours and interactions of the organisation with its stakeholders remain consistent and the company is considered a reliable and respected brand.</p>
<p>Leaders have to invest their energies to connect with stakeholders across the board, listen to them and take actions in consonance with their values. They have to put in efforts such as carrying out surveys, holding focus group discussions and benchmarking their results vis-à-vis their peer group companies and any other relevant firm outside their cohort. The experience of customers, employees, business partners and society at large determines the goodwill the company enjoys and its sustainability.</p>
<p>A firm aspiring to grow must permeate the growth mindset across all levels in the company; the do’s and don’ts must be clearly understood.</p>
<h3>How can I leverage culture on my growth journey?</h3>
<p>We have to continuously keep a track of the gaps and variances from the desired behaviours. We have to close the gaps on an ongoing basis and showcase those as examples across the company so that the knowledge and the practice are broad-based. Our values, beliefs and culture get tested in difficult situations, for example, winning a large deal from a customer whose demands appear unrealistic. The dilemma is if we should confront the practicality of the demands before signing the deal or handle it after bagging the assignment. Sometimes, a few rules are to be bent to make way for winning a large deal. Do you go for the kill or stick to your stated policies?</p>
<p>Similarly, there are situations where customers raise a complaint and our team believes that the demands are unreasonable. Do we state the facts or drag the issue for some time with the hope that the demands will die down over time? A high performer in the team has erred on the wrong side of the code of ethics. Does one terminate the person or make an exception by giving the person another chance by issuing a warning letter? These situations need experienced hands to deal with and the involvement of senior people to lead the solution. Their behaviours are keenly watched and turn into the culture playbook. These behaviours determine if the company can navigate the curves well without causing any damage to any and will keep doing the same in the future.</p>

										<content:encoded><![CDATA[<p>Socio-culturally, after the pandemic, all of us are looking for greater flexibility and compassion from our employers than ever before. Organisations have been trying hard to come to terms with the new reality of hybrid work; at the same time, they are faced with volatility and uncertainty in the marketplace. As a result, the new world of work is complex and demanding at the same time. People managers are in the process of adjusting their styles to keep pace with the business and adapt to the new realities such as hybrid work, gig economy, great resignation, quiet quitting and many more!</p>
<h3>This is not old wine in a new bottle</h3>
<p>Some people think that the pandemic is gone and businesses are back to their usual pace and norms. As we carefully examine the impact of the pandemic on humanity, we realise that many of our old beliefs are no more valid. There is a new order in the set of expectations from the employees.</p>
<p>They are more concerned about well-being – both physical and mental; they seek flexibility in terms of the boundaries of work hours, workplace, employment contract and workload. Many employees are showing intolerance with ambiguities at the workplace. They need their boss to be clear about the goals, career path, performance feedback, development opportunities, and norms for rewards and recognition. These changes are significant and call for managers to be able to deal with them.</p>
<h3>Culture holds the key</h3>
<p>Firstly, all organisations are not equally nimble at adapting to changes in the environment. Since our business environment has been volatile and uncertain, every firm has to keep evolving fast and thus, the systems and processes have to change accordingly, employees have to embrace the changes in work processes and their daily routines, and organisation structures might change and thus, the role descriptions and the performance metrics get redefined. These are major changes in business and call upon everyone in the firm to exhibit tremendous agility in their behaviours.</p>
<p>Are the senior leaders and the managers down the line ready to embrace agility and stay ahead? As employees seek clarity and transparency, the managers have to be honest, transparent and proactive. They need to be bold to review their current practices, acknowledge the gaps where they exist and draw up a change programme to either bridge the gaps or launch new habits and behaviours.</p>
<h3>Lead the change</h3>
<p>Hybrid work is the new normal; employees’ desire for a flexible work environment, transparency, compassion and fairness is real. We cannot afford to look the other way in the name of being externally focused and ignore these socio-cultural changes impacting the behaviours of our workforce. One of the crucial factors behind recent phenomena such as quiet quitting, great resignation and moonlighting is the inability of the organisations to stand up to this reality. Managers have to lead this change!</p>
<p>Employees are losing their emotional connection with the organisation, its purpose and its vision. Many of them identify themselves as mere tools in the hands of their managers and hence, in their minds, they see their worth in terms of the compensation largely; hence, they are on a constant lookout for opportunities to maximise their salaries. This is not a favourable development for any organisation from a long-term perspective. Managers have to bring their mojo back to play such that their team members start seeing the big picture, relate to it, own the responsibilities holistically, ignore the negatives in the environment, suggest changes and commit to the long-term vision of the organisation.</p>

										<content:encoded><![CDATA[<p>Ability is important in our quest for success, but dependability is critical. This is common sense and many times leaders lose touch with this fact. Hence, a famous American author and motivational speaker, Zig Ziglar had to reiterate this.</p>
<h2>Simple and critical</h2>
<p>Organisations identify white spaces in the market and bring out their offering to occupy the vacant space. Their ability to understand the needs of their customer segment and develop a solution to address the need is critical for their existence and paramount for their start. However, for long-term success, they have to fulfil these needs on a sustained basis, time after time. Customers have to find what they need every time they place a request or an order.</p>
<p>Organisations who have been able to do this well have survived the uncertainties and volatilities they have faced over time. Not only they have survived but thrived. They have been able to create value for the stakeholders they deal with, right from investors and customers to employees, business partners and society at large. Investors have seen ROCE (returns on capital employed) higher than the market average; customers have consistently been satisfied, stayed loyal by placing repeat orders and advocated their brand; employees similarly love working for the company, become their brand ambassadors, stick to the organisation longer than the industry average and deliver output at a higher level than the industry norm. Business partners commit lion’s share of their attention and resources to deliver at their best and look for long-term association. Society wants the company to be successful and trusts the organisation to be fair and responsible.</p>
<p>Reliability as a concept is very simple and at the same time, critical for every institution. Zig Ziglar has summarised it well for us that ability is important but dependability is critical. What do organisations need to do to stay reliable?</p>
<h2>In the Short Term</h2>
<p>Firstly, it is the leadership team that has to believe in delivering a reliable solution and lead the efforts in defining the niches that the organisation serves and the unique strengths that the organisation combines to deliver what the customer needs. This is hard work and easier said than done; often this is something that needs periodic review and course correction. Manufacturing organisations will have a longer cycle time than services organisations; however, this process needs to be carried out periodically and the product life cycle has to be extended accordingly.</p>
<p>Secondly, we need the operational systems and processes to be aligned well in tracking our performance while engaging with customers across all transactions, right from handling queries and enquiring for orders to fulfilling the requirements and servicing them after the delivery. We need the right metrics in place and continuous tracking of the same. We have to align the rewards and recognition systems in the organisation aligned with these metrics.</p>
<p>It is equally important to measure how every customer is responding to our performance. Sometimes, customers do not reciprocate with the same level of professionalism that we are trying to benchmark ourselves against. For example, if a customer does not respect the payment terms, makes changes in orders after placing them and expresses dissatisfaction with the pricing, we have to assess if we are investing efforts in the right relationship.</p>
<h2>In the Long Term</h2>
<p>Markets keep evolving and so does the preferences of customers. Competitors or new categories challenge the business models and sometimes, the viability of the business itself. Hence, it is very important to observe the shifts taking place in the market and the patterns of demand; we have to keep our eyes open for the new opportunities that emerge in our markets. It is important to make changes within the organisation accordingly.</p>
<p>Listening to the voices of customers, business partners and employees will give an idea of the changes taking place. And at the same time, markets are to be scanned for new opportunities so that we can hedge the risks of obsolescence. It is important to use technology and sometimes, external experts to bring in efficiency and an unbiased view of the ground reality and at the same time, estimate the size of the unsuspected possibilities.</p>
<p>Building reliability in the organisation’s offerings and operations costs money and draws upon the time of the senior-most people in the organisation. Hence, this is an expensive programme, but it is critical to guarantee long-term returns to the stakeholders.</p>

<h2>Sometimes we forget these basics.</h2>
<p>Traditionally, leaders were considered to be wise and omnipotent; they were supposed to be revered irrespective of their actions and intent. Anyone who questioned the leader’s wisdom, challenged the strength or doubted the rationale behind the leader’s judgement suffered at the hands of the leader. Due to such practices, across the nations, through the ages, a social norm got established around leadership.</p>
<p>Most people believed that leaders are powerful, wise, invincible and are role models. They are to be looked up to and their actions cannot be scrutinised. Times have changed across the world; freedom in thoughts, speech and action has been increasingly valued; democracies have flourished and collaborative actions have slowly found their place in daily lives. Yet, many organisations and their leaders have remained imprisoned in the past beliefs.</p>
<h2>What happens if we look up to one Superpower?</h2>
<p>Some leaders behave as experts in everything that happens in their organisation; offer solutions, give directions and adopt course-corrections every day on numerous issues without an iota of doubt about their capability to do what they do.</p>
<p>The fact is that in today’s fast-changing world, no one can be an expert in every function in the organisation. Hence, leaders hire experts to lead various areas in their business. However, when it comes to day-to-day execution, some leaders ignore the fact that others in their team are capable and hold the responsibility of driving the group’s agenda forward. Some cannot resist the temptation of taking quick decisions which may be based on myopic vision or limited perspectives. In either case, the result is a disaster. The organisation gets crippled, slow, inflexible and surreal; loses the trust of its stakeholders.</p>
<h2>Rather, what needs to be done?</h2>
<p>Modern businesses need to respond quickly to the opportunities in the market, innovate rapidly, resolve customer issues fast and make operational decisions without going back and forth. When organisations lean on superpowers often, their decision-making gets slow, their employees do not own up to the broader agenda and hence, the stakeholders, especially the customers and partners perceive the organisation to be slow, hierarchical, old-styled and rigid.</p>
<p>Leaders have to protect their organisation culture from slipping into the hands of a few power centres and clans. They have to establish consultative processes and platforms to involve people at multiple levels in not only co-crafting the future but also in making decisions at appropriate levels in the organisation. This is easier said than done.</p>
<p>It calls for rigorous and conscious efforts to take everyone along, evoke participation from all quarters and listen to everyone’s views. Some views, opinions, suggestions could be conflicting and the problem becomes more intense when there are conflicts or misalignment among key members about their ideas around the purpose and vision of the organisation. The task of the leader in this scenario is a ride up the hill. He or she has to decide and communicate the direction the organisation would take. The challenge doesn’t end here. He or she must have the required level of trust among the employees to accept the final verdict and carry the mantle forward. Consensus building is an important component in building tomorrow’s organisation and laying the foundation for making the organisation agile, ambitious and value-driven.</p>
